22 Days. 2 Hires. Across the USA: How a CRO BD Hiring Process Moved from Slow to Scalable

Introduction

When CROs and clinical research organisations struggle to hire commercial talent, the immediate assumption is often that the market is the problem.

Good candidates are hard to find. The talent pool is limited. Competition is high.

While all of those factors can be true, they are rarely the primary reason a hiring process stalls.

In many cases, the biggest obstacle is a lack of clarity around what the organisation actually needs.

Recently, we partnered with an established global clinical site network that was looking to strengthen its Business Development team across the United States. The objective was straightforward: secure high-performing commercial talent capable of driving growth in key regions.

The challenge wasn’t demand.

The challenge was finding the right people—and doing it quickly.

The Common CRO Hiring Problem

Many CROs approach hiring with a clear business goal but an unclear talent strategy.

They know they want:

  • More pipeline
  • More client engagement
  • Increased revenue growth
  • Stronger regional coverage

However, when hiring processes begin, there is often limited alignment around what success actually looks like.

As a result, interview processes become inconsistent, feedback becomes subjective, and strong candidates are either overlooked or lost altogether.

The consequence is a process that feels slow, even when the market contains strong talent.

Starting With Clarity

Before entering the market, we focused on one critical objective: alignment.

Rather than immediately launching a search, we worked closely with leadership to define three key areas.

What Success Looked Like in Each Region

Business Development requirements on the East Coast were not identical to those on the West Coast.

Different markets, client dynamics, and growth priorities required different strengths.

Establishing this clarity upfront ensured candidates were assessed against the realities of their territory rather than a generic job description.

What the Role Actually Needed to Deliver

Many commercial roles are described in broad terms.

Growth.

Relationship building.

Pipeline generation.

But what outcomes would determine success six or twelve months after joining?

By agreeing on specific deliverables, decision-making became significantly easier throughout the process.

What Type of Profile Would Genuinely Perform

This is often where hiring teams encounter difficulties.

Companies frequently focus on experience alone rather than performance indicators.

The objective wasn’t simply to find candidates who had held similar titles.

It was to identify individuals whose background, commercial style, and market knowledge aligned with the organisation’s environment and growth ambitions.

Once that alignment was established, the search became much more targeted.

The Result

Following this process, we were able to deliver:

  • 10 targeted profiles within 8 working days
  • 5 interviews with the Chief Commercial Officer
  • 2 successful hires across the East and West Coast
  • Completion within 22 working days

Importantly, this wasn’t achieved by flooding the process with CVs.

The focus remained on relevance rather than volume.

Every profile presented was selected against a clearly defined success framework, allowing decisions to be made quickly and confidently.

Why Speed Is Often Misunderstood in Hiring

One of the biggest misconceptions in CRO recruitment is that hiring speed is determined primarily by candidate supply.

In reality, speed is usually a by-product of clarity.

When expectations are unclear, organisations typically experience:

  • Prolonged interview processes
  • Contradictory stakeholder feedback
  • Constant changes to candidate requirements
  • Repeated market searches
  • Candidate drop-off

The market gets blamed, but the root cause often sits internally.

Conversely, when success criteria are defined early, strong candidates can be identified and assessed far more efficiently.

The market hasn’t changed.

The process has.

The Difference Between Activity and Progress

This principle mirrors a challenge seen across many commercial hiring projects.

Companies often believe that faster hiring comes from more activity.

More applications.

More outreach.

More CV submissions.

More interviews.

However, activity does not necessarily create progress.

A targeted process built around clear expectations will almost always outperform a high-volume approach built around uncertainty.

In this case, the objective wasn’t to maximise candidate numbers.

It was to maximise relevance.

That distinction made all the difference.

What CRO Leaders Can Learn From This

For CROs, clinical site networks, and life sciences service providers, the lesson is simple.

The speed of a hiring process is often determined long before the first candidate enters the conversation.

Before launching a search, leadership teams should ask:

  • What does success actually look like in this role?
  • How will performance be measured?
  • Which skills are essential and which are simply desirable?
  • Are all stakeholders aligned on the profile required?

Answering these questions upfront can significantly reduce hiring timelines while improving quality of hire.

Conclusion

Hiring speed is frequently viewed as a market challenge.

But more often than not, it is an alignment challenge.

In this project, the same market conditions existed as they do for every other CRO searching for Business Development talent across the United States.

What changed was clarity.

By defining success, aligning expectations, and targeting the right profiles from the outset, an established global clinical site network successfully hired two Business Development professionals across opposite sides of the country in just 22 working days.

The lesson isn’t that talent suddenly became easier to find.

It’s that hiring became easier to execute.

And in today’s competitive CRO market, that distinction matters more than ever.
